I like how we do technical interviews at @gitlab. - Merge Request upfront to review as home exercise - Go through the review & implement suggestions Gives candidates enough time to prepare without a surprise. Focus on the technical discussion. Hopefully reduces stress.

There's an even bigger issue with live coding than "just" the potential impact on diversity. If you do stressful live coding, you're excluding a massive population. "A large population of people are impacted by performance anxiety (est. 40% of all adults in the U.S. [23])."

I recently passed on a job offer after 4 rounds of interviews. This company only seemed interested in grilling me on my coding ability (all 4 interviews were technical, live coding sessions) and never asked about the hundred other things I do as part of my life as a dev.

The technical interview process gives a particularly large advantage to people who can afford to take the time to focus solely on preparing for an interview process that has very little to do with the nature of the work itself.

For the latest role we’re hiring for, I’m sending the interview questions to candidates ahead of time. Most roles don’t require working under pressure so why create pressure? I’d rather use our time to evaluate how folks prepare (arguably a greater skill).

Things I do as a technical interviewer: 1. State this is a conversation, not a test 2. Let the candidate look up APIs 3. Tell them when they do a great job 4. Problem solve together 5. Tell them if I learned something new from them Normalize collaborative interviews!
